"As the pandemic raged in full force. I kept seeing calls for more empathy at work. People wanted empathy from their coworkers. Their clients their bosses and especially their boss's boss's whenever people talk about mental health work empathy is a big theme but there's a psychologist at the university of toronto. Who's challenged us to rethink our responses to empathy. His name is paul bloom and his work suggests that if we're not careful empathy can lead us astray and the has the power to figure out what other people are thinking and feeling putting yourself in another person shoes so psychologists make a distinction cognitive empathy and emotional empathy. Cognitive empathy is understanding. another person. thinks are what another person feels and emotional. Empathy is feeling it. So if i know you're anxious and i say this disguise anxious that's cognitive empathy if i feel your anxiety become anxious with you. That's emotional empathy. So paul we. We've never met before but by all accounts. You seem to be a caring person. Why are you against emotional empathy then. Yeah it's twitter has had his opinion about that to you. A book against empathy. It's like writing a book against kittens. I'm not a monster. I'm guy who's very interested as individually and also as scientists and how we could be moral be good. People poll finds that we need to be thoughtful about how we handle emotional empathy because it can lead us into a few traps that actually prevent us from caring about others. The i trap is that we tend to feel empathy for individuals not groups. Study after. Study finding very weirdly. We care more about the one in about ten are about one hundred and it's very human but at least a terrible policy terrible choices a manager who empathizes with one employee stress is at risk for giving him time off but not extending the same benefits to the rest of the team let alone to other teams which leads us to the second trap. Empathy is biased. It's terribly biased. It's much easier for me to become empathic for you. A guy looks a lot like me and has a similar job in may and speaks my language and and maybe has similar background than for me to feel empathy for someone who skin is of a different color or lives in a faraway land or who. I'm frightened enough. And when we make decisions based on empathy we find ourselves. Diverting our care in our love the people allow like us and the third trap is that empathy can drain us. There were studies suggesting that nurses who are higher empathy less time with their patients. Feeling another person's pain can be overwhelming. We get so overloaded that we end up focusing on managing our own emotions instead of showing care to others doctors and nurses work with people who are in real pain and they talk about how to empathy gets in the way and that they would like to have less of that that also reminds me of the longstanding misnomer that you know in healthcare especially people feel compassion fatigue and the evidence there is that it's not showing compassionate exhausted and drains us. It's empathic distress. It's feeling concern for a person and being unable to help them or unable to alleviate their pain. That really hurts us. You're exactly right the neuroscientist tania singer then some lovely work distinguishing. Exactly the things. You're talking about distinguishing compassionate. Love caring and empathy which leads to empathic distress and study after study. She finds compassionate invigorates. You makes you a better helper makes you more caring empathy leads to distress. Which brings you down. But we need more than empathy compassion in his research. Poll finds that you don't have to feel other people's feelings to care about their feelings. Regardless of how much empathy you feel for someone else's pain. The question is whether you respond by taking action to alleviate their pain. That's compassion. And i've come to be persuaded that the best way to do. Good world both at an individual level and also adds more global level is to carry a lot of people to think rationally about about how to do good call rational compassion even before kovin research revealed that employs expected their managers to care about their emotional wellbeing to listen show concern and offer help. Those expectations have risen over the past year. Compassion is no longer above and beyond. It's an organizational imperative for attracting and retaining talented people. But i know some leaders who are still struggling to warm up to the idea of compassion at work. The big fear is if we start doing all this nice nice sort of back rubbing cozying up which is how people may construe compassion than we're going to be taken advantage of sally meatless organizational behavior professor at oxford and a therapist. One of her specialties is compassionate work and she finds that many managers are afraid of the idea. The whole place is going to go to hell. Because what about people's performance in our organization. We need to get things done. And we're sitting around singing combined holding people's hands. How's that going to help anything. Compassionate is not about seeing him koumba. It's more than just showing warmth. It takes competence too much. Incompetence consists of sort of imagine of collective noticing in this generous way collective feeling and collective acting to alleviate someone's suffering and to do this in a customized way. I would stop by showing it to my team and buying charging in my team people to listen to each other to notice when someone suffering to interpret that suffering generously and to bring to a conversation. How can we help. S- person but it isn't easy. It requires having your emotional antenna up being attuned other people's mental health not just through performance or productivity in cultures that lack compassion. A few people end up carrying that burden researchers call them toxin handlers and they become the sounding board and the the ear for people who are really struggling and in distress and people always feel better when they've spent time on the toxin handler because that person creates a holding space for them in three contains the difficult emotions and takes actions to try to actually alleviate causing the suffering but this isn't sustainable for those individuals or for the organization over time that talks and handler gets filled with the toxicity themselves. They can end up burning out or really becoming quite ill with all that. They're absorbing and then not a substitute for really weaving into the roles and the routines in the cultural ways of responding more constructively to people suffering. Yes please so. We need to think about this as an organizational culture problem. Not just we're going to parachute and a person who's gonna solve it. Start by making it really clear that this is what you believe in. We believe in looking after our employees and we believe that that people's mental health and people's humanity is really of central importance here. So what does the compassionate organization look like at the policy level. I'd love to see every workplace offer paid time off for mental health. The same way it exists for physical health. They should cover support for mental health. Care the same way they pay medical bills but policy is not enough because compassion is about action. compassion can be very small act can make.

That's the way i think about it. You can imagine. I bristle a little at the statement that compassionate selfish I think you can blame the but does not with me. it's interesting. There are other ways that somebody might make the same claim because the last piece of compassion really At a biological level is that it involves anticipating your potential to feel good about helping. That's a piece of compassion We know from more recent work by tania singer and germany. She's brought people into the laboratory and taught them to meditate or had other meditation. Teachers teach people from the community for you know six eight months and she's varied whether it's like an attentional. Focus kind of meditation or an empathizing kind of meditation. Where you're just really trying to feel what another person is or if it's a compassion kind of education where you really orienting towards alleviating their suffering. You're you're taking it upon yourself to be the hero and support the other and Those different practices do something different to the brain. And the main difference for the compassion. Practice is that you see A greater activation in reward pathways when people are given the chance to extend compassion pathways than my light up when we get a lollipop. That's right that's right. But i do have a four year old. Well they like volleyball so yeah and and that's not that's a similar to other research showing that when we When we're given the chance to be generous so bill harbaugh the university oregon. Did this study like nine years ago. Showing that when he when he forced people to pay taxes right. He made them win. Something win money in in a little computer game. Sometimes they got to keep it for themselves. Sometimes they had to give it away to charity or sometimes it was going to pay taxes and he measured what happened in the brain. This was He he's actually an economist and he was working with neuroscientists. Economists are always really bummed out. The humans aren't more rational right that we don't just act in total selfish reason why it's called the dismal science but what they found in it was reported and sciences. It win people are giving to others or reward pathways. Act up or light up so it's kind of like what does that mean being generous as selfish. I mean at some point it just becomes like a weird circuitous semantic conversation. What it means to me is that we're evolved for generosity like we have evolved as an ultra social species and it is in our biology that we find opportunities to be generous to care for others to feel compassion and extended to others intrinsically reinforcing. It's pleasurable so that we will do it again right. That's how the brain and the body work things that go together that make us feel good. We wanna do again. Of course we can learn other associations and we can have experiences that kind of damp in afford ince's in particular ways. But but i don't think it means we're selfish for its may be selfish just not in the pejorative fair- fairly the dalai lama calls it. Why selfishness great. I'll take it. It's like the ninth You could add it on to like the eightfold path is like the ninth pillar in eightfold path like right selfishness. share would be just not i- paradoxically ironically not so focused on yourself. Yeah exactly breaking out of what he calls self cherishing not sounds right to me so if we are wired to be helpful and generous and caring why are we the opposite so often. I think that there are a lot of other habits of thought that we get into. I think part of it is early experience in our families and our communities. I think we live in a very individualistic culture. Now where ideas around self interest and self promotion and competition are kind of biased to be stronger than is actually really representative of what humans are able to do. I think that Sometimes and there's actually an interesting new science or not new science but but new conversation about what goes wrong. What ends up leaving us in a place that we might Not be compassionate where we might have wished we had been our or we see someone else and we wish they had been compassionate and they haven't One of my favorite researchers daryl cameron has coined this compassion collapse. And the way. he's figured this out. Is that if you show a person. suffering victim vulnerable suffering victim. That's usually a way to really readily illicit compassion You can ask them. You know how how compassionate you feel. And how willing are you to help. And you get these numbers and then you can do the same thing but instead of one victim you can show six victims you can do it again and show eighteen victims and if we were rational as economists might prefer are compassionate would go up each time right. The suffering is going up. Our compassionate would go up That's not what actually the team found As the numbers of victims goes up compassion sort of wanes off and becomes flat. Esam todd quickly and in further sort of delving into why and what goes on what the researchers find is that people don't feel compassion in those situations where the numbers are of of victims are really high because they don't feel like they can do anything about it. They feel unim- powered they feel Like the expectation to fix it right. We hold ourselves to a high standard when we want to help someone but if we feel like oh i can't meet that standard. There's nothing i can do for eight or fifteen or ten thousand people. I'm just. I'd rather not feel anything at all. Yeah that most modern example. That i hear invoked is the syrian refugee crisis about which very few people were deeply concerned until we saw a picture of a little boy who had washed up on the shores Who's no longer alive. And that picture went global and then all of a sudden we had all of a sudden. My boss has sent me to To greece And that's just the way we're wired in some it. Seems like a design flaw. It's not just that there might be too many people me to handle..
