Lawmakers in several states are now telling companies to be transparent about opportunities for promotion. This is the same way wage transparency happened. It starts in Colorado and then it spread to California and Washington and New York City and later this month, New York State. Jeff Green wrote the story for Bloomberg News. The idea is that when you're going to promote somebody into a new job, that that will be available for everyone who's in the company to be aware of. The new rules aim to discourage what's known as the shoulder tap. Somebody will be thinking about somebody for a job. They'll come up to them and say, hey, are you interested in this promotion? And that's maybe no one else is even aware this is going on and the promotion happens and you find out in a memo that you have a new boss. Disparate levels of promotion are seen as one of the key factors explaining why women still earn only about 80 cents on the dollar compared to men. I'm Charlie Pellet, Bloomberg Radio. "About diversity and some really important issues and I really felt like that there was a sea change. Now I'm not so sure. So the consciousness of wait a minute. If I say I'm doing it, I need to be doing it. Well, I mean, I think the issue here is this is marketing. I mean, we've actually done stories where we looked at it and the very first sort of area where you see this come in is people with a marketing background. Now people with the science background, we wrote some stories about this about us. It may be shifting, but by and large, this is marketing, and it's just like how many commercials do you watch and go, oh, that was very honest. You know, buy our beer it tastes bad, but I've been called naive before, Jeff. I get where you're going. Hey, Jeff. What does this say about ESG? Because that's a big part of the conversation that we've been having in recent months. And I think it's come to the fore because really, you know, in a down market, you start to see kind of a lot of different and hard truths. What does this say about ESG and the relationship that ESG has with what companies say about DEI? I mean, it's well past time that people start to have some real conversations about this. We're asking people to change like the entire economy of the world based on some assumptions and asking them to do a whole lot of stuff. And up until a few years ago, it was just puppies and rainbows. I mean, it was just, yeah, we want to save the planet, we'll do whatever it takes. And now we're starting to actually decide we need we're doing those things. We're setting goals. And I think it's a good time to have people say, a, what are you actually doing in B? Is that really going to result in what you say it's going to result in and what is the tradeoff and having real conversations? Like I said, it's marketing, but it needs to be science. So, and we're not there yet. We're not even close to that yet. Hey, hey, Jeff, one thing I do wonder, and this is another thing to talk about. You know, when the markets do in really well, it's easy for people to be gung Ho about ESG initiatives or companies coming out and saying we're going to do these diversity initiatives and so on and so forth. But I feel like when recessions come or economic slowdown, everybody pulls back. Are we seeing that kind of momentum happen again or are people understanding? Wait a minute. We got to say we're going to do better and actually do better. Well, until that employment unemployment rate gets higher, I think it's difficult for companies to make those kind of decisions. And also, I mean, it's the kind of thing where, again, you need to hire people and people are that it's really hard to kind of stop at that level of the only risk I would say, the biggest risk is the first in first out. Companies tend to be hiring more diverse now than they used to be. So in theory, if those 10,000 people leaving, you know, at Microsoft, are from the first, the group that's most recently in, then yeah, you're going to see a dent. And a lot of stuff would happen at Twitter. We wrote that like we think that could see a dent. So it's the kind of question of who are you cutting loose in a recession and does this worker shortage actually go away? It seems like we're still missing a couple of million workers that we need to make this put the power back in the hands of employers. 30 seconds, Jeff, what needs to happen in order for permanent change to actually take place at these companies? Show us the numbers. I mean, just show me real numbers that I can compare across the industry across the country across everything else. And then we'll know. It's there. You have it. You already collect it. Just show it. Right, transparency, right? It would change things dramatically. Also it would be great for Jeff's job, get those numbers. Please, please. Little selfish, but it's still we want to see it. We all want to see it to you, Jeff. Selfish for a good mission. Jeff Green, thank you, Bloomberg news managing diversity reporter Jeff Green. Some are taking it a step further pledging donations and changes in their own practices to address workforce inequity. Adidas which also owns Reebok is pledging to increase the number of black and Latino employees it hires by the end of next year. Think of is America pledging to address racial and economic inequalities by partnering with community colleges and universities. Microsoft CEO Satya Nadella has now outlined some plans to double the number of black managers and senior leaders in the U .S. of that company over the next five years. In 2020 after the murder of George Floyd in Minneapolis led to protests across America many U .S. corporations pledged to address racial imbalances in their workplaces. They promised to hire and to promote more black people and others from underrepresented groups. Now three years later we're able to see some of the early results. Bloomberg's Jeff Green and Rebecca Greenfield are here to talk about a new analysis by a big team here in our newsroom. It shows for the first time how some of prominent the most U .S. companies did in making good on those promises. Where they've made gains across 88 companies 94 percent of those net new people were people of color. It's the kind of number when you see it you go back and you check all your data because you must have done something wrong and we've done that again and again and it's correct. And where they still fall short. More than a quarter of companies in our data set had fewer black executives in 2021 than 2020s. And the question we're talking about right now is did it continue? Jeff, you've been following these numbers for three years now. We're trying to find a way to measure diversity. And as Becca knows it's really frustrating the lack of data that's available that you can compare apples to apples.

"You know, what's the right conversation that we need to be having about this? And my question for you, Jeff, is kind of similar to this. When do we start to see the organization that's happening sort of outside of the C suite here? Really translate into numbers that show that women are actually getting a foothold in some of these biggest companies. Yeah, well, part of the problem and I've done some reporting on this is the MBAs are not actually where they should be based on where the rest of the college education system is. Women still lag in the NBA's. It's only just recently we're starting to see parody it. I think in the business week, measure there were 6 schools that had parity or better. So that is part of the problem is it's kind of built into the system. But I mean that is the question. It's like, okay, what's coming once you start to reach parity at the schools? How are you going to work that into the C suite? People say it's a pipeline problem or whatever, but it's a prison problem. And I think that's what chief is trying to basically solve is finding all these people and putting them together so they can better leverage these opportunities. I mean, you really need to know that everyone is there. You need a better different role of X and that's what chief is is basically it's really big diverse rolodex for women trying to figure out how to break into this system. You know, Jeff we talked so much about women having mentors or people who sponsor them, right? Sponsorship, how important this is, but I love that the difference or at least one of the distinctions of chief is that it's really about getting practical help and advice. You put that in your story and I think about women who come to me and it's often all right, how do you do this? How do you do that? It's just like a how to. And I feel like it gets to that can be just so productive for women, certainly in the executive suite. Yeah, I mean, think about the opportunity to wargame a situation at your company with no one from your company in the room, but get the kind of input that you would get from people at that level. So you don't need to show any kind of weakness or anything you might be worried about doing in front of your peers at work, but you're basically talking to business peers about the situation and how they've handled it. So it kind of gives you like this kind of like what stays and what happens in core groups days in court group kind of confessional where they can work these things out. I really have to talk myself into that. I voted Kobe and I didn't have a vote in 2006, but I voted Kobe for MVP in 2006 when he had that they were 45 and 37, but he was just unbelievably completely carried them. So I've done it before. I can talk myself into it, but I just feel like Giannis, I don't really understand why Giannis has been kicked to the curb with the 70 P thing. It does make sense to me. We're never totally fair with Giannis. We talked about this in our top 25 thing. He's played literally like the same MVP level season like four years in a row. And we'll just go back and forth and be like, we love him. We hate him. We love him. We hate him. It's like, does yolk gets get no break, though, for the fact that he's had, I mean, two star teammates not be there. And he's still elevated the team. It's worse than that. He's playing with Jeff Green. These guys that and Jeff Green spent, okay, but like these guys, that have either bounced around the league or their destined to be like 7th man on a really good team. And those are his guys, Austin rivers. Yeah, and that's the definition of like a legit floor raising player is that you can just plug low value pieces and he elevates their value. And that's just that's the yogic experience. I mean, and Yanis and Giannis and embiid have had more intact supporting casts next to them and I think if you always got to kind of consider, okay, what if we put jokic with the sixers? What if we put jokic with the bucks cast? And I mean, he's just, I don't know. I have the utmost appreciation for what he does just because I think he impacts the game. And he's playing better defense this year. He's a legitimately improved offensive player, which he's gotten derided for that. And I think you got to give him credit. That's a great case for him against embiid. If he's just flip them. What happens to Denver, what happens to Philly? I just don't think Denver has as good of a record if you flip and beat and jokic. So it was used to be one of my criteria. joins us on the phone from Michigan also joining us is Joel Weber editor of Bloomberg businessweek He is joining us on the remote access line from Brooklyn happy new year to both of you guys First drill I want to start with just for people who don't have kids Maybe they don't understand or know what bright horizons is So let's start with bright horizons because that's a central part to the story Oh man so bright horizons has a network of facilities across the country that allow you to basically have a day care option And a lot of people in a lot of employers use that as sort of an emergency safety message Yeah exactly It's all part of your EAP program And disclaimer Bloomberg is included in that They also have an in home option that pre COVID like I personally would take advantage of when things went awry And as we were working on a series of stories that we were calling the new rules of work Jeff reporting on the company fascinated us because here's a company that I actually has a business model that could only become more helpful for employers as we deal with these ongoing school dilemmas ongoing child care issues and Omaha in some ways embodies that So Jeff tell us about what you discovered and what the future holds for the company Yeah well really led me into this is the fact that the core core of their business is offering onsite day care for people who go to the office So my initial assumption was will this can't be good because nobody is going to the office but so just after ten 20 minutes talking to the CEO and then also looking at what was happening became clear that there's this day care crisis so we already knew about here's a company that offers not just onsite decre but subsidized like 25 to 50% reduction for the employees for the 120,000 kids whose parents are lucky enough to have this option And so what could have been a disaster They had to close like 850 of a thousand centers right off the bat when the pandemic came Now they're almost all back opened and people are using it as a retention tool or a recruiting tool for new employees saying hey come here We'll pay for your day care and you can have them right here at the office If you're not coming to the office your kids can be here So it was completely not what I expected to hear I thought it was going to hear this story of shifting completely to another line of business but it turned out their core was actually positioned well too You know Jeff I think about I feel like for so many years has been taboo to even talk about child care at the office It's really and I don't know whether it's cost of COVID specifically but things have changed dramatically Yeah a lot of people didn't really care if they're employees had children or not except maybe in the HR department But you start to see them on Zoom and you realize when your own EVPs of whatever are on Twitter talking about how rough it is to parent during the pandemic suddenly people are like wow like a lot of people have children and some of those people are struggling CEOs have children Yeah And I mean that is sort of it's almost a bittersweet tale because so many of us I mean I shouldn't say us because we technically qualify for at least the temporary version but so many very few people can actually get the full on subsidized onsite day care that this offers So for those people who are lucky enough to work for those companies this is a solution to a problem that for most people still doesn't really seem to have any kind of the building back better is kind of stalled which had some money toward it It's just we don't really see an answer for most people for this problem Yeah Jeff talked a little bit more about this because you do make that point in the story that this is something that is really for the luckiest of employees in the United States a benefit That's really only available to in the greater scheme of things a handful of people What is the conversation that's happening nationwide and how has that changed in the Biden administration and with the stalling of build back better Does that become something in 2022 That's kind of on the back burner Yeah unless the government or somebody is going to come forward and say hey everyone who has children Here's subsidized day care for you I mean in some places your day care costs more than your rent So if you want to be a member of the workforce and you can't just keep your kids at home like we did during the pandemic that's not a long-term tenable solution for anyone that's tried to have a meeting and have a toddler Or even a teenager who has things they need to do it works in an emergency but it's not like the solution for forever So speaking of Trevor solutions just like the other thing that a CEO of a child care company like this would face is just this ongoing labor shortage And what did you learn on that front Because already child care is not child care professionals are not getting paid what would even be deemed a living wage for the most part right Yeah that's one of the other advantages they have being this sort of onsite high end partner is they can pay more They also offer the ability to get a higher education degree in child care or in child whatever I mean you can basically get a college degree by working here and take yourself even farther into this field to a higher level of pace So it's still one of the reasons they don't expect a full return to their margins until maybe later this year or next year or whatever the latest estimate is is the headwind of having to pay more I mean they're not immune to it It's just they start from a better position and they're able to maybe attract people with some of the benefits that others just can't offer for the same reasons we've been talking about It's really hard to $1112 an hour is kind of the tops for a lot of these providers Okay so the other thing that you can do when you're in this business is to not just do child care and growth for the company looks like what Yeah so you mentioned the emergency care really high margins there They added a 150 at least new customers in that area I think it was a 150 more than a hundred And everyone they had is bringing in higher margin business because that's basically any company including ours pays up front for a certain number of days and then also will add days as more are needed And then you have some of these other they bought sitter city They bought a day care camp provider which will be loom a lot larger as we come into what the third summer of a pandemic and people are trying to figure out where kids going to go and many of them are back at school but they're basically kind of hedged their bet You can in theory use their services or everywhere from your toddler to your high school senior trying to find out how to get into college So they've been widening the aperture of how they approach children In fact some of their customers have been demanding it They wanted they use some of their facilities that.

What did you get out of the contrast between the tail facebook. Google certainly just jot the world by having huge monster revenue quarters when people thought for facebook in particular. This might be a tough quarter because of apples. Privacy changes or policy changes that just restrict app tracking. I think that sort of the narrative coming out of both of those was really just. There's been this huge digital advertising rebound And a lot of that. Going to google and facebook amazon their ad platform had the same story for their earnings So so. I think that that was sort of that story in the trade desk. The trade desk is certainly pitching itself. More as as this sort of like emblem of protector of the open web. And i mentioned in the story. His is more combative where they were conciliatory with with amazon and google. I think they have always been careful to be like these are important partners. Like the trade desk buys a lot of google supply. They work with amazon they. Were you know jeff. Green had tons of amazing things to say about amazon when they set up a program to let the trade desk by fire tv. But that's been cut out And to desert underscore why they're going for tv. I think that that's where the money is. Trade desk has just cleaned out the the independent. Dsp world sort of that whole huge ecosystem of startups. That were all competing for the open web programmatic market. There's not a lot of low hanging fruit their trade as has covered all of that up. And tv's really the growth opportunity
