How many awards you win or whatever you still have to go you still have to run the gauntlet every time And it's kind of the part that takes the joy out of it for a lot of people in in for me but it's like nice like this conversation is great to talk with music. Talk about what it feels like to make it. That's what's important and also like i care about what the songs meet new people. But i don't really care about like awards and all that kind of stuff because you can't like i mean i might win. More grammys my life. Or maybe i've already won my grammy's and thus say you know what i mean so you can't really get too attached to that kind of stuff. Renegade taylor tweeted this really wonderful message to you when she shared that song a few weeks ago and she thank you. I want to read it. Because i want to make sure i get this right thanking you for ushering her into your world of creativity where you don't over think you just make music and i wanted to ask you. This is a question from somebody who over thinks everything. How do you think the music like is that ever a struggle. How do you just clear the decks of everything and religious. I mean not to get too zen but sort of be in that moment and not over thinking like i have just learned it over time. The best things that i have ever made. I wasn't really. Thanks for having me. It's my pleasure. Yeah, welcome Khalifa and thanks so much for joining us. We'd like to start by having you introduce yourself to our listeners. Tell them a little bit about your background and she current role at the Home Depot. Sure. So my name is Kelly fell Jetta. I have PhD degree in computer science. I started my career in data science back in June 2013 as a PhD intern at Careerbuilder, which is one of the largest job boards in the US and the my career with Career Builder actually took extended to until 2018 during that I was actually leading the search and recommendation data science team where I was lucky actually need to get involved early enough and building the semantic search engine for the company and after that building an AI based recommendation engine dead. So the semantic search engine actually is the one that has been leveraged by the company for their be to be sort of business and the day I guess recommendation engine which we built their home is now serving millions of job-seekers on the BTC side of the company. So very proud of that Journey with Career Builder in 2018. I joined Home Depot and I joined as a senior manager, of course recommendation data science team under the online business of Home Depot, I build the team and we actually worked very hard and the last two years to build again state-of-the-art e-commerce recommendation engine for Home Depot, very proud of what we accomplished as a team found in May this year twenty-twenty. I was promoted to director of course data science in my organization. Now, I have the court search data science team called recommendation wage. Science team and the visual AI team our focus our my route Focus now is as the name suggests to improve the core functionality of homedepot.com home from search and documentation perspective. So we work to improve sexual even see we work to make our recommendation more and more personalized and relevant to our customers and guide our customers and kind of give them the experience which they get in the physical store as part of our interconnected experience initiative. So that's overall. What am I roll includes now at Home Depot and I'm very proud and excited actually about the team that we have built for the core data science at Home Depot on the work that we have done that for the e-commerce, you know, that's that's fantastic. And you know, I I really have to give a plug for the talk that you gave at the data for a i week online conference because you you showed you age. And about thirty forty minutes really walking in Fairly good detail how the Home Depot actually does its product recommendation system. We showed how the system works. There was some math in there, which is great all the time a little bit of code more math than code showing how it was the song and it was fantastic. I mean and so, you know for those who are listening if you really wanted to to dive deeper and see this the presentation you can the the conference is available for free. I feel like I go there like every other week, especially, you know, we're all at home these days so you can't help but notice the things that you need to write a fix and repair right and they even do some stuff outside job. And it's it's it's the season of the deer kind of eating everything and Wrecking everything. So so I think it's fantastic what maybe maybe for our listeners here? If you can provide a little bit of insight you talked a little bit about the recommendation system. I know that it's really hard to we don't have slides here on a podcast that's going to be hard to share. But you were talking about solving challenging e-commerce problems using the power of data science as a Todd the title of the talk. So maybe you can share some of the insights that you shared at the conference around the recommendation system round recommendation systems in general maybe around the relationship between data science and e-commerce, which you know, maybe people haven't thought about that deeply Yeah, sure sure. And first of all, thank you for highlighting the talk. Absolutely. It was actually a great conference overall. So I congratulate you guys on the success of the conference just enjoyed being part of it. Thanks for having me back to the question about the talk and the relationship between the e-commerce and and the data science absolutely data size is transforming retail to the boss really on the e-commerce side and how we do things and the e-commerce and they use cases I presented in my talk. "Honest welcome back to the show. It's great to be back under so thanks so much for having me. Of course you run. PRISMA and PRISMA is involved in workflows for accessing data. Can you describe the AP? Is that sit between the front and the back end database layer, and where PRISMA fits in sure so I think that's a pretty complex questions. It's always. Always depends on what your application architecture looks like, and there's so many angles to take does feed for example, take a more mortar jam, stag texture, or if you take a micro services architecture, the onset is always depends. What's always the same as if you build application that requires state of assistance? Then chances are you're using database and how PRISMA fits into. Is that it tries to help application developers built applications more easily was working with the databases so typically that means you're using a part of PRISMA. What's called the prisoner client that sits typically in your application server? That's typically an API server and talks to your database. Typically, this part of the stack is known as an or layer or data access layer. PRESI-, in particular is not an Orem can talk about that separately. The pretty nuanced topic, but prison up to. The main function is to serve to access state. I'm more easily in your application language. Can you talk about that in more detail? Like? Why would I need a additional layer of access I? Mean I think in general? I if I'm sitting on the front end and I want to access the database I m hitting some service that services talking to a database and the service is requesting the data from the database. Why do I need prisma to help out with that database access so this setup just to recap one more time, so you have your fronton application. Let's say you have reactive of you up on the other end. You have database. Let's say you have a more traditional postures, my sequel database, but would also apply to same for more modern. Modern Dynamo DB etc, and then typically have this middle tier that's let's say an API server, and where you would use prisma for is just having an easier time building your API server in order to talk to the database, so let's say you're using pastas. The most barebones thing you could do is implementing your Api Server and just writing implementing your points, or let's say rebuilding a graph gals over implementing overs, and then just talking directly to the database by writing raw sequel. Curry's and that works, but that comes also was some problems. Problems typically in terms of productivity, and does not quite abstraction level that you want as an application developer to be productive and confident in what you're writing the same way as fronton applications are built through abstraction layers. Let's say react angular view. It's the same on the back end that you also want more application at U. Matic obstruction layer for away you talking to the database, and historically there's been many forms of the most common one is in Orem, and they're on more modern ways of how you build a better abstraction on top. Top of fear database for data access, and that's a pattern that implementing was prisma that to be referred to as careerbuilder. Can you explain in more detail? What is the difference between a query builder and an OEM right? So that comes down to the way how you're thinking about these application patterns, an Orem stands for object, relational knepper, and the idea behind an orum is mapping a typically a database table to a class in typically object oriented programming language, and this is a pretty intuitive model and is widely used in tons of. The most prominent one of be being active record as part of friggin rails, but there tons of other ones as well and the Java world. There's hibernate and the idea there you have tons of tables in your database, and you want to map that somehow and Julia programming language and your programming language. You're typically working with classes as opposed to a career rebuilder with looks more like sequel way, but maps you sequel statements into statements in your programme language and the difference really come down to how much flexibility and control you need, but they're tons of downsides of or and that as Good more widely used became more and more well known, so there's a great block posed called the Vietnam of computer science, which is all about or ems and the problems behind orum's most importantly one thing called the object relational impedance mismatch. Talks about the problems of mapping databases database tables to objects where he's just a big amount of oven, impedance mismatch, and the way around that is that you should think about the craziest that you're writing a database instead of obsessing too much about the classes and objects, and your curry should really determine the shape of the data. You're getting back in the same way as the British striking analogy to how gruff LDL's was the sort of pattern where draft, but L. is all about the quarry writing that you need in your components, and it's a pretty similar pattern that you're now applying the way how you do. They access on the back end. If I was to set up PRISMA for Miami application. What would the life of a query look like and the structure of a query look like? So what you'd be using concretely, there is prisoner. Database took. And what you would use to career database is a part of prisma called the PRISMA Klein's. The prisoner client is basically just a Java script library that you installed installed from NPR. And you're. Writing that query ones in your coat. One great advantage is that it's fully type safe by leveraging type script, so you're writing that query and then strode run times when your application is deployed. That code gets invokes that under the hood generates a database dependent query, typically a sequel query, but as we were supporting of databases, swell could generate dynamo queries, Atra, and these queries are centered underlying database, and the data's returned, and then returned injury application code. Got It and. What the difference between using PRISMA AND USING GRAPH KUNAL! So, it's a really two fundamentally different technologies for different use cases I. think a good way to think about is where into application stack. These technology said so graphic. L. is typically used for fronton applications to talk back end up locations whereas prisoners specifically the prison. My client is used for typically your backup location to talk to your database so analogous in this way, but typically the different layers of the stack. "Welcome to hiring for retention and overview of behavioral based interview my name is chris serino and i'm the founder of starling north LLC on taking through the program today so what our objectives the first jack is we're going to discuss what is the impact of a poor hiring process what is the impact on your organization in many different facets what is the impact of maybe nightmare having process i've worked with many organizations that either don't have a process at all or more commonly have inconsistent process distributed really throughout the organization so one department will have their own procedures and then another bharwad their own based on what they believe the best way to source talent is i'm willing to look at some of the different ways that that can impact your organization next we're gonna introduce hiring for retention in hiring for retention is behavioral based there will be a process that both looks at how do you evaluate a candidate skill or ability how do valley candidate's preferences or affinity making sure that the candidate is truly the right fit not only for your organization but also for the role at their interviewing for we wanna make make sure that we would bring somebody into your organization they're going to be a good fit so that they stay and are productive in the organization next we're gonna talk about how assessor data you're done interviewing candidate you've got a ton of notes on the things dave said you have some notes on things that you've observed a what do you do with that you know it's funny i've observed a lot of interviews from leaders and they'll go through this whole process of asking behavioral based questions in doing a proper resume review then the debrief discussion goes to really like them are really liked her i did not feel that she was good fit the problem with that is as you've taken all that objective data onto a subjective decision and that's what we call hiring our gut and then last but not least east we're going to go over some of the best practices that i've observed in my career you know things have think about how to really truly make sure that you're successful in an interview and practices so let's jump into our course the first fort we're gonna talk about is the impact of poor hiring so some statistics for you according according to the US department of labor if you make a poor hiring decision it can cost your organization as much as thirty percent of that employee's elise first year salary thirty percent it's a staggering number when you think about it especially if you multiply that if you're making numerous bad hires next april also for the undercover recruiter it can actually cost your company up to two hundred forty thousand dollars per game ended and then that's not just about the loss of salary it's is the loss of productivity so if you have an open rack because it takes you a twelve weeks to hire hire somebody who's a replacement but also on boring you get somebody into the role as you know because you've lost it employees how long's it gonna take you to ramp that individual up aw what is the impact on your brand did that person leave and and discharge organization or did you potentially they have a negative candidate experience in that has negative impact your brad will look at statistics about that as well unless at least it also takes into context legal feeds needs there is certainly the possibility of legal recourse when you separated employees so as you can see is really important that we make affective effective hiring decisions so why bad hiring decisions happen while many many things that come into play here but a couple of stats career builders i and this is i heard this time and time again forty three percents of respondents careerbuilder survey said we needed to hire someone quickly we were impatient we wanted to get the role filled many of you out there have been yeah place before either you have a sales role that without somebody in their generating sales you're losing revenue or perhaps you're fearful that you're gonna lose that open requisition because you haven't filled wellm forty three percent said that they need to hire some quickly also also in that same survey one in five people surveyed said they lacked the skill to interview effectively is twenty two percent of individuals said they did did not have the proper skills to interview effectively again i've seen a lot of interviews i've sat in shadowed observers burglar's and i can tell you there's a lot of you know a lot of people that are going on there got and using tactics at perhaps works or you thought were twenty many years ago so that's why we're talking about hiring for retention it takes some of that subjectivity and makes it an objective process that actually is proven to be effective in sourcing talent another thing to think about is the candidate experience how many of you out there have gone interview you've left new set latte didn't really i didn't really enjoy that or i don't know if i could work for that person or i don't know if i if how i did because i never heard back from the recruiter i never heard back from the hiring manager i never heard anything i think the status something like eighty percent or seventy five percent of of individuals that don't get any feedback after interview well if your candidate has a bad experience in this process there's a severe impact on your organization if they've had a bad candidate experience according to creer arkansas square advice sixty three percent will actually reject an offer remember i interviewed with an organization many many many years ago after coming minkoff a couple of really strong sales years and the candidate experience i had with this interview process was so poor that would offer the job bob i rejected the offer and then years later i was offered another job organization in the experience over eight years prior still in my remind and still had impacted me that i could not take the job so it certainly has the possible repercussions of losing out on very strong talent now with social media and the internet people talk and actually seventy two percent candidates are likely to tell others about their bad experience leads you know we have the website glass door you can go on there and read reviews you can see ratings of organizations so everything you do from start to finish what a candidate is gonna have an impact on your ability to source talent but it also has an impact on your sales really sixty four percent of candidates said i'm less likely to buy goods or services from that company that left me with a bad experience so there again it's it's really important that regardless of whether or not we decide to bring that candidate into the organization we want to ensure that they have a positive osita experience they feel that they were treated fairly and they maintain their dignity was maintained and why is hiring for retention so important this this statistic probably one of the most staggering according to a survey by leadership IQ hugh forty six percent of employees fail within the first eighteen months forty six percent so half the time we're not getting this right have the time we're making mistakes so that's why it's really important that we bring a process in that has proven that truly evaluates not only in candidate's ability but also their affinity for the organization and the roller interviewing for so now that we talked about vowed really so the importance of why we need to do this why we need process why we need consistency let's introduce hiring for retention so again we'll play a game called legal or not okay we're gonna look at some common questions you probably have asked and are they legal are they not legal and what's a better way of ask or better alternative if there is one because a lot of times you greet the candidate you haven't sat down for the official
